The traditional career ladder in professional services is being dismantled by artificial intelligence. Two-thirds of auditing firms now plan to hire fewer recent graduates, according to industry reports, marking a dramatic shift in how companies build their talent pipelines.
Online job platform Stepstone confirms the trend: the number of advertised junior positions has fallen 16% below the historical average. Big Four firm EY is already restructuring its workforce, planning to reduce headcount for routine tasks while concentrating hiring on experienced professionals.
What AI Now Handles
The driving force is technological change. Research from DZ Bank shows artificial intelligence increasingly performing work once assigned to newcomers—research tasks, text summarization, and code generation are now routinely automated.
The consequences show up in unemployment statistics. DZ Bank data reveals that the number of unemployed university graduates under 30 has more than doubled between 2022 and 2025. Meanwhile, skilled trades face a growing labor shortage, highlighting the widening gap between different sectors of the economy.
A Future Skills Gap
Researchers warn that today's hiring freeze could create tomorrow's expertise vacuum. If too few juniors enter the pipeline now, experienced senior professionals may be scarce in five years. Stephany of Oxford University suggests shortening training periods rather than cutting recruitment numbers across the board.
For graduates, the message is clear: adapt or struggle. The DZ Bank study authors urge young academics to increase their geographic mobility and stay open to jobs outside their field of study. As AI systems handle repetitive entry-level tasks more efficiently, the willingness to prove oneself in unfamiliar roles becomes critical.
The shift represents a break with the past for consulting and professional services careers. Where large cohorts of graduates once formed the base of corporate hierarchies, automation of routine processes is now thinning the entry level and placing a premium on existing expertise.
